Identifying Variables Affecting Employee Job Satisfaction and Presenting a Model Using the Meta-Synthesis Method

Abstract
Objective: Job satisfaction is one of the most critical variables in organizational behavior research, and its accurate measurement requires the identification of influential independent variables. Given generational shifts and evolving lifestyle patterns, identifying the factors affecting employee job satisfaction appears essential. The present study aimed to identify the variables influencing employee satisfaction and to propose a comprehensive model using the meta-synthesis method.
Methodology: This qualitative research was conducted using the seven-step meta-synthesis approach developed by Sandelowski and Barroso (2006). The research population included published articles on factors affecting job satisfaction within the time frame of 2011–2023 (for English sources) and 1390–1402 (for Persian sources). Following a systematic search in reputable databases, 480 sources were identified. After screening based on title, abstract, full content, and methodological quality assessment using Glynn's (2006) tool, 97 articles were selected for final analysis. Data analysis was performed using thematic analysis and coding, with inter-coder reliability calculated at 84%.
Findings: A total of 2 main factors, 13 indicators, and 42 sub-indicators were identified. External factors include management and planning, supervision and leadership, salary and benefits, intra- and inter-departmental communication, infrastructures, job security, and stakeholders. Internal factors include nature of work, individual characteristics, job competency, appreciation and respect, autonomy and freedom in task performance, and psychological well-being. The final model was presented with a focus on newly hired employees.
Conclusion: The proposed model provides a comprehensive framework for policymakers and human resource managers to identify weaknesses and improve employee job satisfaction. Future research is recommended to validate the model using quantitative approaches.

Abstract Persian

هدف: رضایت شغلی از مهم‌ترین متغیرهای رفتار سازمانی است و اندازه‌گیری دقیق آن مستلزم شناسایی متغیرهای مستقل مؤثر است. با توجه به تغییرات نسلی و سبک زندگی، شناسایی عوامل مؤثر بر رضایت‌مندی شغلی کارکنان ضروری به‌نظر می‌رسد. پژوهش حاضر با هدف شناسایی متغیرهای مؤثر بر رضایت کارکنان و ارائه مدل جامع به روش فراترکیب انجام شده است.
روش‌شناسی: این پژوهش با رویکرد کیفی و روش فراترکیب هفت‌مرحله‌ای ساندلوسکی و باروسو (۲۰۰۶) انجام شد. جامعه پژوهش شامل مقالات منتشرشده در زمینه عوامل مؤثر بر رضایت شغلی در بازه ۱۳۹۰ تا ۱۴۰۲ (فارسی) و ۲۰۱۱ تا ۲۰۲۳ (انگلیسی) بود. پس از جستجوی نظام‌مند در پایگاه‌های داده معتبر، ۴۸۰ منبع شناسایی شد. پس از غربالگری عنوان، چکیده، محتوای کامل و ارزیابی کیفیت با ابزار گلین (۲۰۰۶)، ۹۷ مقاله برای تحلیل نهایی انتخاب شدند. تحلیل داده‌ها با تحلیل موضوعی و کدگذاری انجام شد و پایایی بین کدگذاران ۸۴ درصد محاسبه گردید.
یافته‌ها: در مجموع ۲ عامل اصلی، ۱۳ شاخص و ۴۲ زیرشاخص شناسایی شد. عوامل بیرونی شامل مدیریت و برنامه‌ریزی، نظارت و سرپرستی، حقوق و مزایا، ارتباطات درون‌بخشی و بین‌بخشی، زیرساخت‌ها، ثبات شغلی و ذینفعان است. عوامل درونی شامل ماهیت کار، عوامل فردی، توانمندی شغلی، قدردانی و احترام، استقلال و آزادی عمل، و روحی-روانی است. مدل نهایی با تأکید بر کارکنان جدیدالاستخدام ارائه شد.
نتیجه‌گیری: مدل ارائه‌شده چارچوبی جامع برای سیاست‌گذاران و مدیران منابع انسانی در جهت شناسایی نقاط ضعف و بهبود رضایت شغلی کارکنان فراهم می‌کند. پیشنهاد می‌شود پژوهش‌های آینده با رویکرد کمّی به اعتبارسنجی مدل بپردازند.
