Examining the Association Between Organizational Intelligence, Organizational Learning, and Employee Productivity: A Case of Petrochemical Firms in the South Pars Industrial Zone

Abstract
Objective: In today's competitive landscape, employee productivity plays a critical role in capital‑intensive industries such as petrochemicals. The growing importance of intangible capabilities—particularly organizational intelligence and organizational learning—as drivers of performance improvement and decision‑making quality has become increasingly evident. This study aimed to investigate the relationship between organizational intelligence and organizational learning with employee productivity in petrochemical companies located in the South Pars region.
Methodology: This research is applied in purpose and descriptive‑correlational in design. The statistical population consisted of managers, supervisors, and experts working in petrochemical companies in the South Pars region, from which 294 individuals were selected through stratified random sampling. Data were collected using standard questionnaires: Albrecht's (2003) Organizational Intelligence Questionnaire, Niefe's (2001) Organizational Learning Questionnaire, and Hersey and Goldsmith's Productivity Questionnaire. Data analysis was performed in two stages: first, descriptive statistics, normality tests, and reliability assessment were conducted using SPSS; second, covariance‑based structural equation modeling (SEM) was employed using AMOS to test the conceptual model and causal relationships.
Findings: The reliability of the instruments was satisfactory (Cronbach's alpha: organizational intelligence = 0.94, organizational learning = 0.91, employee productivity = 0.89). Model fit indices (χ²/df = 2.41, CFI = 0.93, RMSEA = 0.069) indicated a good fit for the proposed model. Both organizational intelligence and organizational learning had positive and significant effects on employee productivity. Furthermore, organizational learning significantly mediated the relationship between organizational intelligence and employee productivity.
Conclusion: Strengthening cognitive and learning‑oriented organizational capabilities effectively enhances employee productivity in petrochemical companies in the South Pars region. Simultaneous investment in organizational intelligence and learning systems represents a sustainable strategy for improving human resource performance in complex, knowledge‑intensive industries.

Abstract Persian

هدف: در فضای رقابتی کنونی، بهره‌وری کارکنان در صنایع سرمایه‌بری مانند پتروشیمی نقشی کلیدی دارد. توجه به قابلیت‌های ناملموس نظیر هوش سازمانی و یادگیری سازمانی اهمیت فزاینده‌ای یافته است. پژوهش حاضر با هدف بررسی رابطه بین هوش سازمانی و یادگیری سازمانی با بهره‌وری کارکنان در شرکت‌های پتروشیمی منطقۀ پارس جنوبی انجام شد.
روش‌شناسی: این پژوهش کاربردی و توصیفیهمبستگی است. جامعۀ آماری شامل مدیران، سرپرستان و کارشناسان شرکت‌های پتروشیمی منطقۀ پارس جنوبی بود که ۲۹۴ نفر با نمونه‌گیری تصادفی طبقه‌ای انتخاب شدند. داده‌ها با پرسشنامه‌های استاندارد هوش سازمانی آلبرخت (۲۰۰۳)، یادگیری سازمانی نیفه (۲۰۰۱) و بهره‌وری هرسی و گلداسمیت گردآوری شد. تحلیل در دو مرحله انجام گرفت: آمار توصیفی، نرمال‌بودن و پایایی با SPSS بررسی؛ سپس مدل‌سازی معادلات ساختاری با AMOS برای آزمون مدل مفهومی به‌کار رفت.
یافته‌ها: پایایی ابزارها مطلوب بود (آلفای کرونباخ: هوش سازمانی ۹۴/۰، یادگیری سازمانی ۹۱/۰ و بهره‌وری ۸۹/۰). شاخص‌های برازش مدل (RMSEA=0.69، CFI=0.93،=2.41 df/²χ) برازش مناسب را نشان داد. هوش سازمانی و یادگیری سازمانی تأثیر مثبت و معناداری بر بهره‌وری داشتند. یادگیری سازمانی نقش میانجی معناداری در رابطۀ بین هوش سازمانی و بهره‌وری ایفا کرد.
نتیجه‌گیری: تقویت قابلیت‌های شناختی و یادگیری‌محور سازمان، بهره‌وری کارکنان را در شرکت‌های پتروشیمی پارس جنوبی ارتقا می‌دهد. سرمایه‌گذاری هم‌زمان بر هوش سازمانی و نظام‌های یادگیری، راهبردی پایدار برای بهبود عملکرد نیروی انسانی در صنایع پیچیده و دانش‌محور است.
