شناسایی عوامل مؤثر بر نامرئی شدن کارکنان در دانشگاه علوم پزشکی زاهدان با نقش میانجی رفتار سیاسی

چکیده
نامرئی شدن کارکنان از مسائل پیش روی منابع انسانی در سازمان‌ها می‌باشد. سازمان علوم پزشکی تعیین کننده گزاره‌های مرتبط با حقوق و مزایای کارکنان می‌باشد و این موضوع بر رفتار سیاسی یا سیاستی سازمان اثرگذار است. با توجه به نقش نیروی انسانی در سازمان و اهمیت بررسی رفتار آن، پژوهش حاضر به شناسایی عوامل مؤثر بر نامرئی شدن کارکنان در دانشگاه علوم پزشکی زاهدان با نقش میانجی رفتار سیاسی پرداخته است. روش پژوهش توصیفی-تحلیلی با رویکرد پیمایشی می‌باشد. جامعه آماری این پژوهش مشتمل بر کارکنان علوم پزشکی زاهدان بوده که تعداد آنها 3230 نفر گزارش شده است. تعداد نمونه 380 نفر تعیین شده است. برای تعیین نمونه آماری از جدل مورگان استفاده شده است. روش نمونه‌گیری، تصادفی ساده است. ابزار جمع‌آوری داده‌ها در تحقیق حاضر پرسشنامه محقق ساخته می‌باشد. پرسشنامه به تأیید کارشناسان رسیده و برای پایایی پرسشنامه نیز 30 نسخه از آن در بین جامعه آماری اجرا شده که آلفای حاصله از آن برای پرسشنامه نامرئی شدن کارکنان برابر با 969/0 و پرسشنامه رفتار سیاسی برابر با 87/0 بدست آمد. نتایج حاصل از پژوهش نشان داد که عوامل مؤثر بر نامرئی شدن کارکنان به ترتیب اولویت عبارتند از: عدم توجه به شایسته سالاری، انتقاد ناپذیری و عدم پذیرش مشورت، عدم تعهد و بی‌انگیزه بودن، عدم قدرشناسی، غفلت از کار و طفره رفتن، نظارت و ارزیابی، ترک خدمت مجازی، ریاکاری.

The invisibility of employees is one of the issues facing human resources in organizations. The medical sciences organization determines the statements related to the rights and benefits of employees, and this issue affects the political or policy behavior of the organization. Considering the role of human resources in the organization and the importance of examining its behavior, the present study has identified the factors affecting the invisibility of employees at Zahedan University of Medical Sciences with the role of mediating political behavior. The research method is descriptive-analytical with a survey approach. The statistical population of this study consists of Zahedan medical sciences employees, whose number is reported to be 3230 people. The sample size is determined to be 380 people. Morgan's argument was used to determine the statistical sample. The sampling method is simple random. The data collection tool in the present study is a researcher-made questionnaire. The questionnaire was approved by experts and for the reliability of the questionnaire, 30 copies of it were administered among the statistical population, and the resulting alpha for the employee invisibility questionnaire was 0.969 and the political behavior questionnaire was 0.87. The results of the research showed that the factors affecting employee invisibility, in order of priority, are: lack of attention to meritocracy, inaccessibility to criticism and refusal to accept consultation, lack of commitment and unmotivation, lack of gratitude, neglect of work and evasion, monitoring and evaluation, virtual resignation, and hypocrisy.
